Abstract

U današnjem svijetu konstantno se javljaju nove prijetnje kojima se poduzeća moraju prilagoditi, a jedna od njih je zasigurno motiviranje zaposlenika. U ovom diplomskom radu istražena je uloga društveno odgovornog ponašanja poduzeća kao intrinzičnog motivatora na radnom mjestu. Provedenim online istraživanjem na 187 ispitanika, ispitana su stajališta i faktori intrinzične motivacije zaposlenih osoba i načini na koji poslodavci intrinzično motiviraju ljudski kadar unutar poduzeća. Generalno, utvrđeno je da društveno odgovorne aktivnosti imaju pozitivan utjecaj na intrinzičnu motivaciju zaposlenika prema mjernoj skali Ryana i Connella. Rezultati su također pokazali dva zanimljiva zaključka: 1) Zaposlenicima su jednako važni intrinzični i ekstrinzični motivatori na radnom mjestu. Ovaj efekt objašnjavaju i brojne teorije motivacije koje govore da intrinzični motivatori dobivaju na značaju tek kada su zadovoljene osnovne potrebe kao npr. plaća i sigurnost posla. Od intrinzičnih motivatora koji su potaknuti društveno odgovornim aktivnostima, ispitanicima su najvažnije dodatne beneficije i pogodnosti, jednakost i pravednost i uvažavanje razlika u poduzeću. Iako je istraživanjem potvrđena povezanost društveno odgovornog ponašanja poduzeća i intrinzične motivacije, ne može se utvrditi povezanost između istog s ekstrinzičnom motivacijom. 2) Efekti društveno odgovornog ponašanja imaju veći utjecaj na intrinzičnu motivaciju mlađe generacije zaposlenika. Zaključno, utvrđeno je da pravilnim usmjeravanjem segmenata društveno odgovornog poslovanja, pouzeća ne samo da mogu zadovoljiti tržišnu i regulatornu potrebu uvođenja društveno odgovornih procesa, već mogu isto iskoristiti u svrhu podizanja razine intrinzične motivacije svog ljudskog kadra i u kreiranju kvalitetnijeg i učinkovitijeg bazena zaposlenika unutar poduzeća.

Abstract (english)

In today's world, new threats that companies must adapt to are constantly arising, and the issue of motivating employees is certainly one of them. Within this dissertation, the role of corporate social responsibility as an intrinsic motivator in the workplace was in the main focus. Through conducted online survey on a sample of 187 respondents, the goal was to examine the viewpoints and factors of intrinsic motivation at work and the ways in which employers intrinsically motivate their staff. It was found that CSR activities have a positive impact on the employee intrinsic motivation, according to the measurement scale provided by Ryan and Connell. The results showed two interesting conclusions: 1) Intrinsic and extrinsic motivators are equally important to employees. This effect is also explained by numerous motivation theories which state that intrinsic motivators gains importance only when basic needs, such as salary and job security, are satisfied. The most important intrinsic motivators to the respondents, that are stimulated by socially responsible activities, are additional perks and benefits, equality and fairness and the respect regarding differences within the company. Although the research confirmed the connection between CSR and intrinsic motivation, the connection between CSR and extrinsic motivation cannot be determined. 2) The effects of corporate social responsibility have a greater influence on the intrinsic motivation of younger generations. In conclusion, it was established that by properly directing the segments of corporate social responsibility, companies not only satisfy the market and regulatory needs, but can also use it for the purpose of raising levels of employee’s intrinsic motivation and creating more efficient pool of employees within the company.
