Abstract

Uspješnost obavljenog posla u organizacijama uvelike ovisi o radnoj angažiranosti osoba koje taj posao obavljaju. U suštini, radna angažiranost prikazuje kako osobe koje obavljaju neki posao (plaćeni posao ili volontiranje) doživljavaju svoj posao i u kolikoj mjeri su mu posvećeni. Karakteristike angažiranih zaposlenika su energičnost, posvećenost i zadubljenost. Neposjedovanje ovih karakteristika kod osoba koje obavljaju neki posao nepovoljno utječe na kvalitetu obavljenih zadataka i samog posla. Dizajn posla jedan je od preduvjeta za radnu angažiranost. U organizacijama je potrebno definirati dizajn posla, odnosno tko obavlja koji posao, što se podrazumijeva pod konkretnim poslom, kakva je međupovezanost različitih elemenata posla i koje ovlasti i odgovornosti su dodijeljene osobi koja taj posao obavlja. Utvrđivanje sadržaja i podjele zadataka među članovima organizacije je podjednako važno i u profitnim i neprofitnim organizacijama. Ključna razlika između profitne i neprofitne organizacije je cilj djelovanja; kod neprofitne organizacije cilj djelovanja nije stvaranje profita već su fokusirane na ostvarivanje određenih ciljeva. Neprofitne organizacije u Republici Hrvatskoj dijelimo na vladine i nevladine, a u kategoriji nevladinih značajan postotak u Republici Hrvatskoj zauzimaju studentske neprofitne udruge. U sklopu ovog diplomskog rada provedeno je empirijsko istraživanje s ciljem testiranja povezanosti dizajna posla i radne angažiranosti na primjeru volontera u studentskoj neprofitnoj organizaciji. Rezultati istraživanja pokazali su visoke rezultate radne angažiranosti u svim segmentima, osim u vremenu provedenom obavljajući zadatke, a istraživanje dizajna posla pokazalo je naglašenu dimenziju društvenih karakteristika dizajna posla, posebice u pod dimenziji međuovisnost i društvena podrška među članovima udruge.

Abstract (english)

The success of the done work in organisations largely depends on the work engagement of people who perform that work. Essentially, work engagement shows how people who perform a job (paid work or volunteering) perceive their work and to what extent they are dedicated to it. The characteristics of engaged employees are vigor, dedication and absorption. The lack of these characteristics in persons who perform a job adversly affects the quality of the tasks performed and the job itself. Job design is one of the requirements for work engagement. In organisations, it is necessary to define design of the job, i.e. who performs which job, what is implied by a specific job, what is the interconnection of different job elements and what authorities and responsibilities are assigned to the person who performs that job. Determining the content and divison of tasks among the members of the organisation is equally important in both profit and non-profit organisations. The key difference between profit and non-profit organisation is the goal of action; in case of a non-profit organisation, the main goal is not to make profit, but to achieve certain goals. Non-profit organisations in Croatia are divided into governmental and non-governmental, and in the category of non-governmental, a significant percentage in Croatia is occupied by student non-profit associations. As a part of this thesis, empirical research was conducted with the aim of testing the connections between work design and work engagement on the example of volunteers in a student non-profit organisation. The results of the research showed high results of work engagement in all segments, except for the time spent performing tasks, and work design research showed an emphasized dimension of social characteristics of work design, especially in the sub-dimension on interdependence and social support among members of the association.
