Abstract

U suvremenoj ekonomiji znanja koju obilježava agresivna konkurencija i okruženje turbulentnih promjena, sve je manje eksternog prostora za ostvarivanje konkurentske prednosti. Zbog toga se organizacije sve više okreću internim prilikama za razvoj konkurentskih prednosti, pri čemu se organizacijska kultura ističe kao snažan diferencijator koji utječe na angažiranost i motivaciju trenutno zaposlenih, ali i kao alat privlačenja budućih zaposlenika. U okviru razvoja marke poslodavca na tržištu rada, organizacije se okreću razvoju autentičnih organizacijskih kultura koje će biti zanimljive budućim zaposlenicima, pri čemu se svjesno ili nesvjesno mogu približiti fanatičnim organizacijskim kulturama koje su prisutne u religijskim sektama i kultovima. Fanatična angažiranost zaposlenika se može kratkoročno činiti kao poželjan ishod upravljanja organizacijskom kulturom, međutim, dugoročna prisutnost visoke radne angažiranosti može destruktivno utjecati na psiho-fizičku dobrobit zaposlenika i održivost poslovanja. Unutar religijskih kultova i sekti, prosvjetljeno vrhovno svećenstvo transformira svijest sljedbenika koristeći metode „reforme misli“. Na temelju toga potiču poistovjećivanje s vizijom i fanatičnu predanost s ciljem značajnijeg doprinosa ostvarenju vizije, pri čemu osobna dobrobit sljedbenika gubi značaj. Suvremene organizacije ulažu u razvoj transformacijskog vodstva koje kroz poticanje identifikacije pojedinca s organizacijom, razvijaju sposobnosti zaposlenika i njihovo razumijevanje poslovanja. Konačni rezultat je povećana angažiranost i predanost pojedinaca poslu, pri čemu se s ciljem daljnjeg razvoja otvaraju prihvaćanju novih, izazovnijih zadataka, što u dugom roku može uzrokovati visoke razine stresa. S ciljem identifikacije organizacijske kulture kulta, ovaj poslijediplomski specijalistički rad kvantitativno istražuje prisutnost i povezanost transformacijskog vodstva, angažiranosti zaposlenika i identifikacije s organizacijom na primjeru visoko profitabilne i svjetski poznate multinacionalne organizacije. Komplementarno kvalitativno istraživanje istražuje obilježja destruktivnih kultova, kako bi se u konačnici utvrdile prisutnost i povezane implikacije organizacijske kulture kulta u spomenutoj organizaciji.

Abstract (english)

In the modern knowledge economy characterized by aggressive competition and an environment of turbulent change, external space to gain competitive advantage is diminishing. As a result, organizations are increasingly focusing internally to develop competitive advantages, with organizational culture highlighting itself as a powerful differentiator that affects engagement and motivation of current employees, but also as a tool to attract future employees. As part the employer brand development, organizations are turning to authentic organizational cultures to attract future employees, while consciously or unconsciously approaching fanatical organizational cultures of religious sects and cults. Fanatical employee engagement may appear as a desirable short-term outcome in organizational culture management, however, long-term presence of high work engagement can destructively affect the psycho-physical well-being of employees and business sustainability. Within religious cults and sects, enlightened priesthood transforms the consciousness of followers using "thought reform" methods. This encourages identification and fanatical commitment to contribute significantly towards the achievement of the organizational vision, while followers' well-being loses significance. Modern organizations invest in the development of transformational leadership that drives identification of the individual with the organization, develops their capabilities and business acumen. The end result is increased engagement and commitment of employees, and with the goal of further development they open up to accepting new, more challenging tasks, which in the long run can cause high levels of stress. The empirical part of this thesis quantitatively attempts to identify and define corporate cultism, by measuring the presence and the relationship among transformational leadership, employee engagement and organizational identification, within a highly profitable and world-known multinational organization. Complementary qualitative research examines the presence of characteristics found in destructive cults, in order to ultimately determine the presence and implications of cultist organizational culture within the aforementioned organization.
