Abstract | Zadovoljstvo poslom jedan je od najvažnijih radnih ishoda. Kako bi zaposlenici adekvatno obavljali svoje zadatke i pružali svoja znanja, vještine i sposobnosti kao resurse potrebne poduzeću važno je da su zadovoljni svojim poslom. Postoji mnogo čimbenika koji utječu na zadovoljstvo, a neki od najistaknutijih su mogućnost napredovanja, visina i redovitost plaće, uvjeti rada, sigurnost i slično. Ipak, jedan od najbitnijih čimbenika prilikom pronalaska, ali i ostanka na poslu jest radno okruženje. Cilj diplomskog rada bio je definirati i detaljnije objasniti pojmove radnog okruženja i zadovoljstva poslom, te utvrditi njihovu povezanost odnosno pronaći odgovor na istraživačko pitanje je li radno okruženje povezano sa zadovoljstvom poslom. Provedeno je istraživanje na uzorku od 152 ispitanika, točnije na zaposlenicima društva čije su osnovne djelatnosti računovodstvo i revizija te porezno i poslovno savjetovanje. Za provođenje anketiranja korišteni su već postojeći upitnici kao što su Danski upitnik o psihosocijalnom radnom okruženju i upitnik o zadovoljstvu poslom koji je izradio Paul E. Spector. Iz analize je vidljivo kako je upitnik ispunilo 67% žena što ih čini dominantnom skupinom u pogledu spola. Također, od 152 zaposlenika, dominiraju radna mjesta juniora, koji čine 38% i seniora koji čine 31%. Kada je riječ o analizi zadovoljstva poslom, prema provedenoj analizi uočljivo je kako su zaposlenici najzadovoljniji prirodom posla koju obavljaju (Me=,Mo=4), dok su najmanje zadovoljni svojim nadređenima (Me=,Mo=3). Također, može se zaključiti kako su zaposlenici u ukupnom prosjeku kroz sve dimenzije prosječno zadovoljni (AS=3,54). Druga promatrana varijabla odnosi se na radno okruženje, gdje su zaposlenici najvećom prosječnom ocjenom koja iznosi (AS=3,51) ocijenili su kooperativnost s nadređenim. Kvantitativni zahtjevi imaju najmanje odstupanje od prosjeka, manje od 0,89, dok ostale standardne devijacije pokazuje kako ima velikih disperzija ekstrema. U posljednjoj cjelini provedena je analiza statistički dobivenih podataka međusobne korelacije varijabli radnog okruženja i zadovoljstva poslom. Istraživanje je pokazalo kako je kvaliteta vodstva statistički značajno povezana s zadovoljstvom napredovanja, potencijalnim nagradama, operativnim postupcima te prirodom posla. Također, značajna povezanost je vidljiva i u kooperativnosti s nadređenim u slijedećim dimenzijama: zadovoljstvo napredovanjem, nadređenim, operativnim postupcima, prirodom posla te komunikacijom. Iz navedenog se može zaključiti kako od promatranih varijabli kvaliteta vodstva i kooperativnost s nadređenim imaju najveću ulogu u stvaranju zadovoljstva poslom. |
Abstract (english) | Job satisfaction is one of the most important work outcomes. In order for employees to adequately perform their tasks and provide their knowledge, skills and abilities as resources needed by the company, it is important that they are satisfied with their job. Many factors are affecting satisfaction, such as the level and regularity of salary, the possibility of advancement, working conditions, safety and others. However, one of the most important factors in finding and staying at a job is the work environment. The aim of the thesis was to define and explain in more detail the concepts of work environment and job satisfaction, and to determine their connection, that is, to find an answer to the research question whether the work environment is related to job satisfaction. The research was carried out on a sample of 152 respondents, more precisely on employees of the company whose main activities are accounting and auditing, as well as tax and business consulting. Existing questionnaires such as the Danish Psychosocial Work Environment Questionnaire and the Job Satisfaction Questionnaire developed by Paul E. Spector were used to conduct the survey. From the analysis, it is evident that the majority of respondents are female, to put it in another way 67% of the respondents are women. Also, out of 152 employees, jobs are dominated by juniors, who make up 38%, and seniors, who make up 31%. When it comes to the analysis of job satisfaction, according to the analysis, it is noticeable that employees are most satisfied with the nature of the work they perform (Me=, Mo=4), while they are least satisfied with their superiors (Me=,Mo=3). Also, it can be concluded that the employees are satisfied on average across all dimensions (AS=3.54). The second observed variable refers to the work environment, where employees rated cooperativeness with their superiors with the highest average score (AS=3.51). Quantitative requirements have the smallest standard deviation from the average, less than 0.89, while the other standard deviations show that there are large dispersions of extremes. In the last unit, an analysis of the statistically obtained data on the mutual correlation of the variables of the working environment and job satisfaction was carried out. The research showed that the quality of leadership is statistically significantly related to the satisfaction of advancement, potential rewards, operational procedures and the nature of work. Also, a significant corelation is visible in cooperation with superiors in the following dimensions: satisfaction with advancement, superiors, operational procedures, nature of work and communication. From the above, it can be concluded that of the observed variables, the quality of leadership and cooperation with superiors play the greatest role in creating job satisfaction. |
